INCENTIVES AND ACADEMIC CAREER STAGES OF BACCALAUREATE NURSE EDUCATORS (REWARDS)
Abstract
The purposes of this descriptive study were to examine (1) if baccalaureate nurse faculty's ratings of the importance of incentives differ (a) at each of the academic ranks, (b) at each chronological age stage, (c) with years of teaching experience, (d) with academic rank plus years of teaching experience, and (2) if intervening variables affect the ratings of the importance of incentives. The theoretical framework was a combination of (1) Baldwin and Blackburn's academic rank model, (2) Lehman's chronological age model, (3) Bayer and Dutton's experience model, and (4) Baldwin's academic rank plus experience model. The incentives were those identified through research conducted by Smart and Fenker. The 386 faculty of 14 National League for Nursing accredited baccalaureate nursing education programs located in six midwestern states composed the population for this study. A representative sample of 212 nurse faculty completed the questionnaire. A variety of statistical methods were used to analyze the within-group and between group data. Specific incentives were found to be significant at the p < .05 level for each of the four models. A change in the number and kind of significant incentives for each model was found when intervening variables were included in the analysis. It was concluded that academic rank, chronological age, years of teaching experience, academic rank plus experience, and specific intervening variables do affect the importance of incentives as rated by baccalaureate nurse faculty. Additional research could result in the development of a comprehensive model that would assist faculty and administrators better understand the needs of the baccalaureate nurse educator as the individual continues to develop throughout his or her professional career.
